Analysis of the Influence of Work Stress and Teamwork on Affective Commitment with Organizational Support in the Emergency Room of Type C Hospital

The Emergency Department (Instalasi Gawat Darurat [IGD]) is characterized by high job demands that can affect employees' psychological well-being and attachment to the organization. Work stress, teamwork, and organizational support are important factors associated with employees' affective commitment. This study aimed to examine the effects of work stress and teamwork on affective commitment, with organizational support as a mediating variable, among employees of the Emergency Department at Bhakti Mulia Hospital. The study employed a quantitative cross-sectional design. The population consisted of 41 employees, including general practitioners, nurses, and security personnel, all of whom were included through total sampling. Data were collected using a questionnaire with a four-point Likert-type response scale and analyzed using partial least squares structural equation modeling (PLS-SEM) with SmartPLS 3.2.8. Work stress had negative and statistically significant effects on organizational support (? = ?0.337; p < 0.001) and affective commitment (? = ?0.185; p = 0.008). Teamwork had positive and statistically significant effects on organizational support (? = 0.741; p < 0.001) and affective commitment (? = 0.585; p < 0.001). Organizational support had a positive and statistically significant effect on affective commitment (? = 0.332; p = 0.001). Organizational support significantly mediated the effects of work stress (? = ?0.112; p = 0.006) and teamwork (? = 0.242; p = 0.001) on affective commitment. The model explained 90.5% of the variance in affective commitment. These findings indicate that strengthening teamwork and organizational support while effectively managing work stress may contribute to greater affective commitment among Emergency Department employees.
